Abstract
本研究は従業員の組織コミットメントの規定要因について定量調査に基づき分析している。先行研究に従い，本研究では組織コミットメントを情緒的コミットメントと功利的コミットメントに分類し，それぞれの規定要因を探索している。組織コミットメントを規定する要因は個人属性に関わる変数と職務関連の変数を用意し，それらの影響を情緒的コミットメントと功利的コミットメントに関して分析している。また，組織内でのキャリアの進展に伴って組織コミットメントがどのような変化をするのかについても検証している。Ｘ社（総合化学メーカー）の従業員 180 名を対象にサーベイ調査を実施し，データを分析したところ，職務特性理論に基づく複雑性および役割の明確化が情緒的コミットメントおよび功利的コミットメントに有意な影響を与えることが定量的に明らかになった。また，情緒的コミットメントがキャリアの進展ともに，Ｕカーブを描くように変化していくこと，功利的コミットメントはキャリアの進展とともに大きく変化しないことが明らかになった。分析結果から組織コミットメントに対する仕事経験の重要性とともに功利的コミットメントをサイドベット理論のみで説明することの限界が示唆された。
The purpose of this study is to investigate the relation between career development and organizational commitment based on side-bet theory and job diagnostic survey. Following previous research, we measure organizational commitment, which is composed by affective and continuous commitment. We use personal traits (e.g., age, tenure, sex) and job characteristics (e.g., autonomy, competence, role ambiguity) as independent variables to foster organizational commitment. A questionnaire survey of 180 employees of X Company in chemical industries was conducted. We analyzed the relation quantitatively by applying the hierarchical regression analysis. We found that affective commitment is fostered by competence and impeded by role ambiguity. And continuous commitment is also affected in the same way. Although affective commitment is growing as employees’ career development, continuous commitment is staying nearly constant. Finally, we discussed theoretical and practical implications and addressed future research.
