Abstract
本研究は，組織からのどのような働きかけ（社会化戦術）が中途採用者の組織適応を促進するかを明らかにすることを目的とした。調査は，化学メーカーX社の中途採用者のうち，転職後の勤続年数が半年以上3 年半未満のすべての職種の従業員を対象として行われ，139 名から有効回答を得た。階層的重回帰分析の結果，「中途採用者の保有する経験や知見を尊重し活用すること」，「組織内の役割や今後のキャリアの展望を明示すること」，「職場内におけるコミュニケーションを活発に行うこと」が，中途採用者の組織社会化に有効であることが示された。一方，新卒採用者には有効とされている導入時研修は，中途採用者の組織社会化には有意な影響がみられないことが示された。以上の結果は，既存の組織社会化研究に新たな知見を加えることにつながると同時に，中途採用者に対する組織の支援の在り方を示す実務上の示唆を与えるものである。
This study investigated the relationship between the socialization tactics employed by organizations and mid-career workers’ adaptation to their organizations. Consistent with predictions, results suggest that different patterns of socialization tactics lead to different forms of mid-careers’ adaptation to organizations. Specifically, “Utilizing the experience and knowledge possessed by mid-career workers,” “Specifying the role and prospects for future careers” and “Promoting communication in the workplace” were shown to be effective for organizational socialization. Further theoretical and practical implications are discussed.
